The opportunity

As VP of Operations, you will be the operational engine behind Anchor Co-Living's growth, serving as an integrator alongside a visionary CEO. You will turn vision into the systems, people, market execution, and business rhythms needed to scale from today's footprint of 200 beds to 1,500 beds by the end of 2028 and 6,000 beds across California by 2034.

You will oversee the infrastructure that allows Anchor to grow responsibly: occupancy, market expansion, staffing, operating cadence, compliance, financial performance, and leadership development. You will work closely with the CEO as a true thought partner, owning internal execution so the CEO can stay focused on strategy, mission, culture, and external relationships.

This is not a maintenance role. It is a builder role. The right person will be excited by the challenge of creating a consistent, reliable operating model in a fast-growing, human-centered, highly accountable environment.

What success looks like

In your first 90 days, you will:

  • Build trust with the CEO and leadership team
  • Assess the current operating model, team structure, occupancy performance, and expansion readiness
  • Identify the most critical operational bottlenecks and begin implementing pragmatic solutions
  • Increase visibility into key metrics including occupancy, billing, cost per bed, staffing, and compliance
  • Establish clear ownership, decision-making, and accountability across core functions
  • Begin building the systems and rhythms needed for growth

Over time, you will:

  • Drive occupancy toward 80% across all locations and build the systems to sustain it
  • Help scale the company toward revenue and EBITDA goals
  • Build the leadership team and organizational structure needed to support 100+ staff
  • Strengthen execution across multiple markets
  • Ensure quality, compliance, and operational discipline scale alongside growth
  • Create the infrastructure for long-term expansion

How you'll make an impact

Operations & scale

  • Build and maintain scalable systems, processes, and standards across all markets
  • Own occupancy performance across locations and drive operational consistency
  • Develop and execute a repeatable market expansion playbook
  • Lead the company's operating cadence, including KPI reviews, leadership routines, and accountability mechanisms

People & organization

  • Build the organization from current headcount to 100+ staff with the right people in the right seats
  • Recruit, develop, and retain strong leaders across operations and client-facing functions
  • Create clarity around roles, expectations, and performance
  • Strengthen culture while increasing accountability and execution discipline

Revenue & financial performance

  • Partner closely with finance to improve visibility into occupancy, billing, cost per bed, and margins
  • Balance growth with cost discipline and strong operational judgment
  • Support pricing, profitability, and real estate strategy as the business scales

Partnerships & market presence

  • Support the development and management of key managed care and statewide contract relationships
  • Help strengthen Anchor's reputation across California's healthcare and housing ecosystem
  • Partner with outreach and client-facing teams to support a more predictable lead generation engine

Clinical & compliance outcomes

  • Help ensure compliance and quality standards scale effectively across markets
  • Support the organization in ultimately lowering hospital readmissions
  • Build systems that reinforce both excellent execution and high-quality service delivery

CEO partnership

  • Serve as a trusted thought partner to CEO
  • Translate vision into executable strategy and measurable outcomes
  • Surface hard truths early and solve problems before they escalate
  • Bring candor, alignment, and accountability to the leadership relationship
  • Represent company priorities clearly and consistently across the organization

What we're looking for

  • At least eight years in operations, including three or more at a senior level
  • Experienced in scaling scrappy, resource-constrained environments
  • Comfortable owning a P&L and driving operational and financial performance
  • A strong people leader who can grow managers, not just teams
  • Thrives in ambiguity, complexity, and growth
  • Mission-aligned, with genuine respect for the people we serve
  • Able to complement a visionary founder with follow-through, structure, and execution
  • Grounded, direct, and mature in how you lead

Essential experience

  • Senior operations leadership experience in a fast-growing, multi-site organization
  • Experience building systems, teams, and operating rhythms from scratch
  • P&L ownership or significant business unit accountability
  • Experience leading across multiple geographies, sites, or counties
  • Track record of improving execution through metrics, cadence, and strong management systems
  • Experience hiring, developing, and retaining high-performing leaders
  • Background in regulated industries or healthcare services
  • Hands-on knowledge of California healthcare systems and services, in particular CalAIM

Bonus points

  • Experience in housing, behavioral health, recovery services, social services, or adjacent sectors
  • Experience with managed care, county partnerships, or payer relationships
  • Experience supporting multi-market expansion
  • Experience with EOS

Most importantly: you embody our GRACE values

  • Leading with Grit through challenges
  • Taking Responsibility for outcomes
  • Always improving processes
  • Maintaining Commitment to excellence
  • Approaching every interaction with genuine Empathy.

What we offer

Compensation & benefits

  • Competitive salary: base $130,000 - $195,000 (based on experience and location) plus performance-based 10-20% annual bonus
  • Optional healthcare benefits
  • Generous PTO

Growth & impact

  • Work directly with CEO with significant autonomy and decision-making authority
  • Build the operating foundation of a high-growth, mission-driven company
  • Help shape culture, systems, and leadership at a pivotal stage
  • Play a direct role in expanding access to life-changing housing and healthcare services

Work environment

  • Remote-first with occasional travel to locations across CA
  • Collaborative, committed, and mission-driven team
  • Fast-paced growth environment with real complexity and real opportunity

Ready to build something meaningful?

If you're energized by the challenge of scaling operations, leading people, solving hard problems, and building a company that changes lives, we'd love to hear from you.
